Don't overthink it. Start out basic:.  


Map the job:

List out the 3 to 5 tasks that do which the most.

 

Create real tasks:

Turn to these a small project, a debug task, a short case study.  


Score both result & reasoning:

Did they crack it? How did they do that?  


Keep it authentic:

Set time limits on tasks and avoid canned responses.  


Share clear reports:

Present to hiring managers a brief overview of what the candidate brings to the table and where they may require support.
